      Peran Budaya Organisasi dalam Peningkatan Keunggulan Kompetitif pada Bakery XYZ

      Abstract
      Penelitian ini bertujuan untuk menganalisis peran budaya organisasi dalam meningkatkan keunggulan kompetitif pada Bakery XYZ, sebuah perusahaan bakery lokal dengan jaringan outlet yang tersebar di Pulau Jawa dan Sumatera. Industri bakery yang semakin kompetitif menuntut perusahaan tidak hanya berfokus pada kualitas produk, tetapi juga pada kekuatan internal berupa budaya organisasi, proses pembelajaran, inovasi, serta kemampuan adaptasi strategis. Untuk menjawab fenomena tersebut, penelitian ini menggunakan pendekatan mixed methods tipe convergent parallel dengan dukungan data kuantitatif yang dianalisis menggunakan SEM-PLS serta data kualitatif melalui wawancara mendalam dengan manajemen perusahaan. Empat variabel utama dianalisis, yaitu Budaya Organisasi, Pertukaran Pengetahuan, Inovasi Organisasi, dan Keunggulan Kompetitif. Budaya organisasi dalam konteks Bakery XYZ berlandaskan nilai Silih Asah, Silih Asih, dan Silih Asuh, yang menjadi identitas perusahaan dan landasan perilaku kerja. Hasil analisis menunjukkan bahwa budaya organisasi berpengaruh positif dan signifikan terhadap pertukaran pengetahuan dan inovasi, serta berkontribusi baik secara langsung maupun tidak langsung terhadap keunggulan kompetitif. Pertukaran pengetahuan dan inovasi juga terbukti menjadi mekanisme mediasi yang memperkuat hubungan budaya dan keunggulan kompetitif, sehingga budaya yang baik tidak hanya membentuk lingkungan kerja harmonis, tetapi juga berdampak pada daya saing perusahaan di pasar. Untuk memperkuat interpretasi hasil, penelitian ini mengintegrasikan analisis strategis menggunakan kerangka Resource-Based View (RBV), Knowledge-Based View (KBV), VRIO, Porter Five Forces, Porter Diamond, dan Dynamic Capabilities. Hasil VRIO menunjukkan bahwa budaya organisasi dan hubungan sosial internal memenuhi kriteria Valuable, Rare, Inimitable, dan Organized, sehingga menjadi sumber keunggulan kompetitif berkelanjutan. Analisis eksternal menegaskan bahwa industri bakery berada dalam persaingan ketat dengan tekanan dari pemain lama, produk substitusi, dan perubahan preferensi konsumen. Sementara itu, kerangka Dynamic Capabilities menunjukkan bahwa keunggulan Bakery XYZ tidak hanya ditentukan oleh produk, tetapi oleh kemampuan perusahaan dalam melakukan proses sensing (memahami pasar dan pelanggan), seizing (menerjemahkan peluang menjadi inovasi), dan transforming (mengubah praktik internal menjadi kapabilitas berkelanjutan). Implikasi penelitian menyarankan perlunya penguatan internalisasi budaya melalui SOP, KPI, pelatihan, dan sistem pembelajaran lintas outlet, pengembangan mekanisme pertukaran pengetahuan yang terdokumentasi, peningkatan inovasi berbasis data pasar, serta optimalisasi digital presence yang realistis untuk meningkatkan visibilitas dan interaksi pelanggan. Penelitian ini memiliki keterbatasan pada ruang lingkup yang hanya berfokus pada satu perusahaan dan bergantung pada persepsi responden, sehingga generasi temuan perlu dilakukan secara hati-hati. Penelitian selanjutnya disarankan memperluas objek penelitian, menambah indikator objektif seperti data keuangan dan kinerja operasional jangka panjang, atau menggunakan desain longitudinal untuk menangkap dinamika strategi secara lebih komprehensif. Secara keseluruhan, penelitian ini menegaskan bahwa budaya organisasi yang kuat bukan hanya menjadi identitas perusahaan, tetapi merupakan motor penggerak utama yang mendorong pembelajaran, inovasi, adaptasi, dan pada akhirnya meningkatkan keunggulan kompetitif di tengah dinamika persaingan industri bakery.
       
      This study aims to analyze the role of organizational culture in enhancing competitive advantage at Bakery XYZ, a local bakery company with outlet networks across Java and Sumatra. The increasingly competitive bakery industry requires companies not only to emphasize product quality but also to strengthen internal capabilities such as organizational culture, learning processes, innovation, and strategic adaptability. To address this phenomenon, the study employed a convergent parallel mixed-methods approach, integrating quantitative data analyzed using SEM-PLS with qualitative insights obtained through in-depth interviews with company management. Four primary variables were examined: Organizational Culture, Knowledge Sharing, Organizational Innovation, and Competitive Advantage. Organizational culture at Bakery XYZ is rooted in the values of Silih Asah, Silih Asih, and Silih Asuh, which represent the identity of the company and form the foundation of employee behavior. The findings indicate that organizational culture has a positive and significant influence on knowledge sharing and innovation, and contributes both directly and indirectly to the strengthening of competitive advantage. Knowledge sharing and innovation were also found to function as mediating mechanisms that translate cultural values into competitive outcomes, suggesting that a strong culture not only supports harmonious internal relationships but also reinforces the company’s strategic position in the market. To deepen the interpretation of results, this research incorporated strategic analysis frameworks consisting of the Resource-Based View (RBV), Knowledge- Based View (KBV), VRIO, Porter’s Five Forces, Porter Diamond, and Dynamic Capabilities. VRIO analysis demonstrates that organizational culture and internal social relationships meet the criteria of being Valuable, Rare, Inimitable, and Organized, positioning them as sustainable sources of competitive advantage. External analysis confirms that the bakery industry is highly competitive, with pressure originating from strong existing competitors, substitution products, and evolving consumer preferences. Meanwhile, the Dynamic Capabilities framework shows that Bakery XYZ’s competitive performance is driven not solely by product offerings, but by the company’s ability to conduct processes of sensing (identifying market developments and customer needs), seizing (transforming opportunities into strategic decisions and innovations), and transforming (adjusting and institutionalizing organizational practices to maintain long-term competitiveness). Managerially, the study suggests the need to strengthen cultural internalization through formal standards such as SOPs, KPIs, structured training programs, and cross-outlet learning systems. The company is also encouraged to develop more systematic mechanisms for knowledge documentation, performance evaluation, and dissemination of best practices. Furthermore, market-driven innovation and realistic development of digital presence are recommended as strategic priorities to enhance brand visibility, customer engagement, and competitive differentiation. This study acknowledges several limitations, including the use of a single organizational case and reliance on respondent perceptions, which may restrict the generalizability of findings. Future research is recommended to broaden the scope across multiple companies, incorporate objective performance indicators such as financial metrics or operational efficiency, and employ longitudinal research designs to capture strategic dynamics over time. Overall, the research concludes that a strong organizational culture is not merely a symbolic attribute, but a central driver that enables learning, innovation, adaptation, and sustained competitive advantage in an increasingly dynamic bakery industry.
