The high turnover rate due to employees starting their own businesses, particularly in the engineering services industry, has become a significant challenge for companies as they lost their top talent essential for business operations. This study aimed to analyze the influence of entrepreneurial self efficacy, entrepreneurial intention, and quality of work life on turnover intention to start a business, and to provide recommendations for talent retention strategies. A total of 107 employees from engineering service companies located in several major cities in Indonesia participated as respondents. The results processed using SEM-PLS, indicated that entrepreneurial self efficacy and entrepreneurial intention had a significant positive effect on turnover intention. Employees with high entrepreneurial self efficacy and strong entrepreneurial intentions were more likely to leave their jobs to start their own businesses. This study also found that quality of work life negatively moderated the relationship between entrepreneurial intention and turnover intention, where a high quality of work life reduced employees’ tendency to resign even if they possessed strong entrepreneurial intentions. These findings offered recommendations for company management to better understand the characteristics of employees with entrepreneurial tendencies and to develop effective talent retention strategies.-
