Pengaruh Job Crafting, Knowledge Sharing, dan Work Engagement terhadap Perilaku Kerja Inovatif di Universitas Samudra

Inovasi menjadi elemen kunci dalam mempertahankan daya saing organisasi, termasuk dalam sektor pendidikan tinggi. Kemajuan teknologi seperti kecerdasan buatan menuntut sumber daya manusia untuk terus beradaptasi dan berinovasi. Dalam konteks ini, perguruan tinggi dituntut untuk meningkatkan kualitas tridarma melalui pencapaian Indikator Kinerja Utama (IKU). Perhatian khusus diberikan pada dua indikator penting, yakni IKU3 dan IKU5, yang berkaitan erat dengan produktivitas tridarma dosen. Di antara 11 PTN yang berstatus satuan kerja, Universitas Samudra menunjukkan capaian tinggi pada kedua indikator ini, yang diduga erat kaitannya dengan perilaku kerja inovatif dosen. Penelitian ini bertujuan untuk menganalisis pengaruh job crafting, knowledge sharing, dan work engagement terhadap perilaku kerja inovatif dosen di Universitas Samudra. Secara khusus, studi ini juga mengkaji peran mediasi work engagement dalam hubungan antara job crafting dan knowledge sharing terhadap perilaku kerja inovatif. Penelitian menggunakan pendekatan kuantitatif dengan pengumpulan data dari dosen Universitas Samudra sebagai responden. Data yang terkumpul dianalisis dengan statistik deskriptif. Selanjutnya, variabel-variabel dianalisis dengan menggunakan SEM-PLS untuk melihat keterkaitannya terhadap peningkatan inovasi dalam pelaksanaan tridarma perguruan tinggi. Hasil penelitian menunjukkan bahwa job crafting, knowledge sharing, dan work engagement terbukti berpengaruh positif terhadap perilaku kerja inovatif. Selain itu, work engagement memediasi pengaruh job crafting terhadap perilaku kerja inovatif. Namun, work engagement tidak berperan sebagai mediator atas hubungan antara knowledge sharing dan perilaku kerja inovatif. Temuan ini diharapkan dapat memberikan wawasan dan masukan yang berharga bagi institusi pendidikan tinggi yang ingin memanfaatkan praktik job crafting, knowledge sharing, dan work engagement untuk mendorong inovasi. Hasil penelitian ini memperkaya literatur tentang perilaku kerja inovatif di sektor pendidikan tinggi dan dapat menjadi dasar untuk studi lanjutan di masa mendatang. Innovation is a key element in maintaining organizational competitiveness, including in the higher education sector. Technological advancements, such as artificial intelligence, require human resources to continue to adapt and innovate. In this context, universities are required to improve the quality of the tridarma through the achievement of Key Performance Indicators (IKU). Special attention is given to two important indicators, namely IKU3 and IKU5, which are closely related to the productivity of lecturers' tridarma. Among the 11 public universities with work unit status, Universitas Samudra shows high achievements in these two indicators, which are thought to be closely related to lecturers' innovative work behavior.
This study aims to analyze the influence of job crafting, knowledge sharing, and work engagement on innovative work behavior of lecturers at Universitas Samudra. Specifically, this study also examines the mediating role of work engagement in the relationship between job crafting and knowledge sharing on innovative work behavior. The study uses a quantitative approach with data collection from lecturers at Universitas Samudra as respondents. The collected data were analyzed using descriptive statistics. Furthermore, the variables were analyzed using SEM-PLS to see their relationship to increasing innovation in the implementation of the tridarma of higher education. The research findings indicate that job crafting, knowledge sharing, and work engagement demonstrably exert a positive influence on innovative work behavior. Furthermore, job crafting fosters innovative work behavior indirectly, via its positive effect on work engagement. However, work engagement does not serve as a mediator for the relationship between knowledge sharing and innovative work behavior. These findings are expected to provide valuable insights and inputs for higher education institutions seeking to leverage job crafting, knowledge sharing, and work engagement practices to foster innovation. This study enriches the literature on innovative work behavior within the higher education sector and can serve as a foundation for subsequent studies.
